Startups hire a first AI engineer one of three ways. A full-time hire costs $113,339 a year on average in the US, plus a recruiter fee if you use one, and takes about 62 days to fill. A freelancer costs $50 to $300 an hour. An ongoing AI partner like AY Automate starts at $3K a month, and you can cancel anytime. Pick by budget first, then by how long you can wait.

Three things to settle before you hire

01
Start from the system, not the title.
Write the one thing the engineer must ship in the first month. "Answers support tickets from our docs" is a job. "AI engineer" is not.
02
Price every route per month.
Put a salary, an hourly rate and a monthly fee on the same line, and note what you owe if it fails.
03
Test with a paid task.
Ask for a small paid task or a live demo of something already shipped. A resume proves little.

The steps

Step 1. Decide if you need a hire at all. If the job is one agent or one workflow, you may not need a permanent seat. If AI will run through your product for years, you probably do.

Step 2. Set a monthly ceiling. Take your runway and decide what you can spend each month for the next 6 months. The comparison below shows which routes fit.

Step 3. Pick the route.

In-house. The US average for an AI Engineer is $113,339 a year, and the middle half earns $100,544 to $122,835 (Salary.com, October 2026). A recruiter adds 15% to 30% of first-year salary, which is $24,000 on a $120K hire at 20% (Dover). Filling a software engineer role takes about 62 days (Workable 2025, as cited by NGRS). One staffing firm reports a median of 89 days for AI and ML roles.

Freelancer. Rates run $50 to $125 an hour on platforms, $100 to $200 on premium platforms and $150 to $300 direct. At 160 hours a month, platform rates come to $8,000 to $20,000 and premium rates to $16,000 to $32,000 (our arithmetic). No reliable benchmark exists for how long it takes to find one.

Ongoing AI partner. From $3K a month, cancel anytime, with a 90-day replacement guarantee. We don't scope projects. We work as your ongoing AI partner, and systems are set up in hours. AY is built for companies that are serious about AI systems, not for small one-off tasks. The 90-day replacement guarantee page explains what it covers.

Step 4. Write the first deliverable into the offer. Whatever route you pick, name what ships in month one and who owns the code.

Step 5. Run a paid trial task. Give a small problem from your own business. Judge how they ask questions, not only the output.

Step 6. Check references from people who shipped with them. Ask what broke and how they fixed it.

Red flags when you hire an AI engineer

  • They cannot show a shipped system that you can open and use.
  • They talk about models and never about cost per request, testing, or what happens when an answer is wrong.
  • Nobody can say who owns the code and the prompts at the end.
  • A recruiter quotes a fee but gives no replacement window.
  • You get a demo and no plan for month two.
  • The price is one number for a project, and nobody says what happens when scope changes.
